Abstract
Background: Today's medical managing environment is changing rapidly. For lacking of manpower, unit
cross training in some hospitals were often used to enhance nurse's knowledge, skills, and quality of
medical care for nurses. In complex care situations, nurses may not be very familiar with the unit work
and may cause self-care ability insufficiency. It may often induce frustration of nurses and increase the
possibility of turnover rate.
Purposes: To investigate and compare the job satisfaction of pre and post cross training scores and under-
stand in uencing factors for nurses.
Methods: 120 nurses working at regional and teaching hospital in northern Taiwan receiving cross
training were chosen. The research time started from January 2017 and ended to April 2017. This is a
quantitative research;“ Job Satisfaction Scales "were used as questionnaires. Likert Scale 5 points
score and SPSS 21 software were used for data collection and data analysis.
Results: The Cross training on the overall job satisfaction before and after average score were:
3.18/4.68. The average scores of organizational commitment pre and post were 3.05/4.62, executive
leadership were 3.19 /4.65, hospital management system 3.12/4.62, job satisfaction 3.09/4.75, working
environment 3.14/4.62, total satisfaction 2.81/4.83. Post scores were higher than pre cross training
scores. There were significant differences before and after cross training on organizational commitment,
executive leadership, hospital management system, job satisfaction, working environment, total 健

Conclusion/Implications for practice: Nurses are often assigned to different units, and need to adapt to 雜

different special unit and working environment. The hospital policy establish a rotation plan, continue
to execute cross-training between units, it will not only improve nursing professional abilities, but also 第
